In your party it doesn't do anything. Leading their own party it may effect slightly something they get regarding loot, they have some means that raises trade skill but I don't actually know how it works, it's something the player doesn't have as for the player only things you buy and sell for a profit gain trade, but AI parties do "something", probably just a cheat on their loot tbh.

Stop using the arrow buttons and instead click on the role and a drop-down menu will come up where it doesn't reset anything. It's the precisely the scrolling back and forth that breaks it. If you click on it and use the dropdown menu, you shouldn't need to talk to your companions directly. (Basicly click on "none" and it should open up)
TL;DR - The easiest way to level companions is to make them use skills that they don't know how to use. You want to find a low-level companion, with attributes and focus, but not skill in the skills you care about, then equip them with weapons they don't know how to use.

I do know that there are some low level companions available at some point, not always at the game start though. Some companions get generated over time or when you reach a new clan tier. If it doesnt go up just from the title then you need to start getting income. Fairly easy. Just make sure you have enough food and that your troops are getting paid. Unassign all followers from the roles in the clan because they take the EXP for it then.
